Psychological capital of employees and occupational well-being. The moderating role of work mode.

Abstract

Currently, in a time of dynamically changing realities, ensuring employees’ occupational well-being has become one of the key responsibilities of employers. Organizations are systematically seeking ways to support their employees, and addressing the question of which factors significantly influence occupational well-being—particularly in the context of work mode—appears crucial for the functioning of modern organizations.

The study utilized the Occupational Well-Being Questionnaire, which assesses the subjective evaluation of one's work and its environment (Czerw, 2017). Additionally, the Psychological Capital Questionnaire (KKaPsy, Lipińska-Grobelny, Zwardoń-Kuchciak, 2022) (λ=0.804) was employed to measure psychological capital and its individual components. The work mode was verified using a closed-ended question included in the survey.

The study involved 162 participants, including 111 women and 51 men, aged 21 to 55 years (M = 35; SD = 7.63). The results confirmed a positive relationship between psychological capital and occupational well-being, as well as the differentiating impact of work mode on occupational well-being. Regarding the moderating role of work mode in the relationship between psychological capital and well-being at work, the findings indicated significant indirect effects of remote and hybrid work.

These results highlight the need for further analysis and in-depth exploration of the relationships between psychological capital, employee well-being, and work mode. At the same time, the findings carry important practical implications for employers, HR departments, and managers, offering insights into differentiating developmental and supportive actions aimed at maintaining or improving well-being depending on the work mode.
